Pengaruh kepuasan upah, transformational leadership, persepsi pelatihan dan pengembangan, serta work engagement terhadap retensi guru di sekolah XYZ

- Retensi guru merupakan hal yang penting untuk menjaga organizational memory dan menghindari dampak negatif yang dapat diakibatkan oleh turnover guru. Sekolah XYZ memiliki laju turnover guru lebih dari 15% setiap tahunnya. Retensi guru dipengaruhi banyak faktor, diantaranya adalah kepuasan upah, transformational leadership, persepsi pelatihan dan pengembangan serta work engagement. Penelitian ini bertujuan untuk mengetahui pengaruh dari faktor-faktor tersebut terhadap retensi guru dengan work engagement sebagai variabel mediator. Subjek penelitian adalah 85 orang guru yang mengajar di sekolah XYZ. Mereka memberikan data melalui kuesioner yang disebarkan secara daring pada saat melakukan kerja dari rumah (work from home) akibat terjadinya pandemi Covid-19. Desain penelitian yang digunakan adalah analisis statistik deskriptif dan inferensial dengan menggunakan metode PLS SEM. Hasil penelitian yang diperoleh menunjukkan bahwa kepuasan upah, transformational leadership serta persepsi pelatihan dan pengembangan masing-masing memengaruhi work engagement secara positif. Sedangkan kepuasan upah, transformational leadership, persepsi pelatihan dan pengembangan secara bersama-sama memengaruhi retensi guru secara positif melalui mediasi work engagement. / Retention of teachers is an important thing to keep organizational memory and to avoid the negative impacts caused by their turnover. School XYZ has a turnover rate more than 15% per year. Retention of teachers is affected by many factors, such as pay satisfaction, transformational leadership, perceived training and development, and work engagement. This research studies the effect of these four factors to their retention with work engagement as an intervening variable. The research subjects were 85 teachers who taught at School XYZ. The data was gathered from the teachers by using online questionnaires when they were doing work from home due to the pandemic of Covid-19. The research design used is descriptive and inferential statistical analysis by using a PLS SEM method. The results obtained indicate that pay satisfaction, transformational leadership, and perceived training and development each affected work engagement positively. Meanwhile, pay satisfaction, transformational leadership, perceived training and development, altogether affected teacher retention positively through mediation of work engagement.
