Pengaruh Organizational Citizenship Behavior Terhadap Counterproductive Work Behavior: Peran Mediasi Moral License Dan Moderasi Identity Orientation

- In carrying out their day-to-day work, employee are often involved in behaviors that goes beyond their call of duties to support the company where they work, in both interpersonal relationships or as a whole, namely organizational citizenship behavior. Involvement in this behavior will create a moral license for employee which later can be used to engage in behaviors that harm their company, that is counterproductive work behavior. This study aims to analyze the effect of organizational citizenship behavior on counterproductive work behavior with moral license as a mediating variable and identity orientation as a moderating variable. This study used 468 employees people who are employees and come from five companies from various industrial sectors and types of ownership as respondent. Hypotesis testing in this study was conducted using SmartPLS 3. The results showed that there was a significant positive effect of organizational citizenship behavior on moral license while there was a significant negative effect of moral license on ounterproductive work behavior. Interestingly,there is an indirect effect in the form of complementary mediation in the relationship of organizational citizenship behavior on counterproductive work behavior. The influence of moderation produced by identity orientation in research also varies for its type, which is relational and collective identity orientation.
