- This study has tested the influence of motivation, working environment, welfare and participative leadership on the performance of library staff with organizational commitment as an intervening variable. The purpose of this study was to investigate the influence of direct motivation, work environment, welfare and participative leadership on the performance, as well as to determine the effect of indirect motivation, work environment, welfare and participative leadership on performance through the organization's commitment to the library staff Airlangga University, Total number of staff is of 72 people have taken all sampled (census). Data analysis technique used in this research is the analysis method Strip, the analyzed data derived from questionnaires to staff libraries Airlangga University sampled in this study. The results showed that from 8 hypothesis above, four of them accepted and 4 pieces denied that the working environment is not direct and significant impact on performance, the effect is not immediate work environment on performance through organizational commitment is not significant and direct influence participative leadership on performance and influence direct participative leadership on performance through organizational commitment is not significant. These results indicate that the influence of the working environment and participative leadership is still not able to encourage library staff to commit to the organization, so that the library staff is still not able to contribute to the optimum work results. Airlangga University library management needs to create a harmonious relationship between the members of staff, so as to create a conducive working environment. And also leaders need to be more active in terms of assisting the completion of work to the staff of the library, so it can help optimize the performance of the staff of the library
